Why top producers ignore your careers page

The best commercial talent in freight forwarding is never on the market. They are recruited out of a job they are winning at, by someone they already trust.

Every forwarder we work with has a careers page. Almost none of them have hired a million-dollar producer from it. That is not a marketing failure. It is a structural one: the people you want are not looking, and the mechanism you are using only reaches people who are.

The applicant pool is the wrong pool

A producer holding a defensible book has three things keeping them still — a commission plan they understand, accounts they built, and a pricing desk that answers. Someone with all three does not open a job board on a Tuesday night. When they do move, it is because a specific opportunity was described to them by someone who could speak credibly about their lanes.

  • The strongest candidates are hired in the ninety days before they were planning to look.
  • By the time a top producer is applying, three of your competitors already made an offer.
  • Inbound volume correlates with availability, not with performance.

What actually moves a producer

In our searches, the reason given for accepting is almost never base salary alone. It is the platform: owned space on the lanes they sell, a pricing turnaround measured in hours, agents who answer in origin, and sales leadership that has carried a bag. Base salary gets the first conversation. The platform closes it.

You are not competing on salary. You are competing on whether the producer believes they can win in your seat.

What this means for your process

  • Define the lanes and verticals first — a generic 'Sales Executive' brief reaches nobody in particular.
  • Be able to answer, in one paragraph, why a producer wins more here than where they are.
  • Move in weeks, not quarters. Elite candidates are in three processes at once.
  • Put the compensation plan document in front of them early. Ambiguity loses the ones worth hiring.

The producers you want exist, and they are findable. They are simply not going to find you.
